(SALES) The Secret to Success…Hire Right, Train Right

Revenue results for the year so far: 37% over last year.

?Impossible,? you say?

I?ve talked to market managers, general managers, and directors of sales over the past couple of weeks. Most are knee-deep in spreadsheets trying to craft a budget that their owner or corporation will accept for next year. One that shows growth, but is achievable.

Having done that dance myself for the last 28 years, I know one thing about revenue budgets -- they must go up. Rarely will a company accept a revenue budget from a manager that is projecting less than the previous year.

So, knowing this reality and overlaying that with Albert Einstein?s quote about insanity, the obvious question becomes, ?What are you going to do differently next year??

Jeff Norman is the vice president and market manager of Max Media?s Denver cluster of radio stations. Jeff faces fierce competition in Denver, yet he?s on pace going in to his budget call being up 37 percent over last year, and his sales turn over is less than 10 percent. He?s only lost one seller the entire year.

Obviously, with that kind of success, I wanted to know Jeff?s secret. The secret to his success is: ?Hire right, and train right, the rest will take care of itself.? You?re probably thinking, ?Everybody knows that!? But not everybody knows how to do that. Here is Jeff Norman?s hiring formula:

All radio managers know that hiring the "right" Account Manager for the team is not only one of the most important elements of their job, but can also be the most frustrating. If you have been in a management position for any length of time, you have made a bad hire or two in your career.

Although there really isn't a fail-safe system on hiring the best Account Managers possible, I have found over my years in the business several tactics that can help eliminate the stress involved in the hiring/recruiting process.  

For example, I am always recruiting and interviewing possible candidates, most of the time without them even knowing.

Whether it be the salesman in the men's suit department, or the person assisting you at Best Buy (keep in mind, they don't work on commission), I'm always secret shopping for new talent to join my sales team. Chances are, if they treat you right, ask the right qualifying questions on why you are in the market for a new pair of shoes or a flat screen TV vs. the typical "Can I help you?" question, then they may have what it takes to be successful in radio advertising.

Train right. Who doesn?t want to do that? How? Jeff?s formula:

Let's admit it, as managers, we have never been more short staffed and busier, wearing additional hats inside the operation, leaving very little time for training our sales team. I quickly realized that I needed help to ensure my new sellers were trained properly. I needed to make time for regular and consistent training.

I started my team with a six-week immersion training system, accompanied by one-on-one coaching, which included a test for each daily training module. The daily one-on-one training and interaction was invaluable, not only for the new rookies, but also for vets on my staff. This system allowed me to fully gauge where each account executive was with their overall skill set, and since I personally went through the training with them, we could put the training to work in the field.

Then, I dedicated at least 30 minutes to training sellers on one topic each week. Topics that related to what they were facing today. This was not me ?lecturing? the team, but leading a discussion on a topic that led the sellers on a path of self discovery.

We as great managers can teach people to sell, but it's nearly impossible to create passion or work ethic in a person! Identify and hire a person for their passion and work ethic first, followed by experience and education last, then train them every day.

TRClark, LLC published a research project sponsored by the American Society for Training & Development called ?In Search of Learning Agility.? It was an assessment of adult education from 1957 to 2008. Three of their primary conclusions resonated most with me, and serve as a great explanation of why Jeff Norman is having such success with his approach:

? Learning has shifted from being not just event based, but for maximum results it must be constantly embedded in the workflow.
? There is no such thing as permanent competence or a fully developed skill set in either individuals or organizations.
? Clearly, organizational learning agility has become massively dependent on the organization?s ability to capture, pool, and warehouse business relevant knowledge assets.

(SOCIAL) The Hidden Value Of Faith

It?s easy to look at social media as a ?time suck.? That?s so true if you are consuming social media. Humans are great at wasting time, and products like Facebook make it e-a-s-y.

But what if you are the content provider? Is it a waste of time then? If you have the right content strategy, are consistent and committed to being entertaining, informative, interested in the audience you would most like to engage and validating them, it is consistent for you to build value. The truth about local radio and social media is this: It?s never been about the people who will tell you what you are doing is great. There is a great hidden impact and this is the value of faith in your everyday work schedule. The same is true for your social media. You have to be willing to have a plan, be consistent, provide the right kind of content, and have faith that you have hidden and out-in-the-open impact.

As radio, we should be willing, able and focused on these opportunities in social media because we are content providers, and the business of social media and digital is very close to what we do on a regular day-to-day basis. Still, much of radio still makes the missteps the newspaper business has made: focusing on national, avoiding local. While the temptation is to go ?up? (national), the true power of radio is local. Being local built the great radio brands that some are now using as ?national cash registers.? (I?m not writing about how someone?s business model sucks; I?m just pointing out a truth about how these great radio brands were built and how important it is to reconnect many of them with local listeners before it is too late).

Radio can use social media to drive high-passion local targets to local radio brands. We can do this because the mix of our products can be exciting and engaging. If we select the right visual images, engage audiences in what is interesting about what we are doing, what we are involved with in the local market, important causes and local opportunities, we can win at harnessing the power of social media to actually grow our brands. More than this, there are digital opportunities to marry our personalities with how to get things done, learning new things, and engaging what is important in our local market. Oh, and it can be profitable.

When you look at the series of opportunities social media really represents for local radio, I encourage you to develop a local social media content strategy that allows you to draw more local people to your products, I encourage you to help local people you most want to attract, engage local charities and happenings, and I encourage you to be consistent.

Most of all, I encourage you to have faith in the hidden impact that will not come and tell you how great your social media is today. Build your tribe and make it strong. After all, radio was doing social media long before Facebook was around. Radio has always evolved and you can use opportunities to grow radio by evolving with your social media and digital efforts.

Duke Wright is CEO and chairman of Midwest Communications. His radio career began in 1958, with a 250-watt AM station in Wausau, WI; in the ensuing years Wright built Midwest into a 73-station group with a substantial digital component. He has worked in virtually every area of radio over the years, including announcing, programming, sales and sales management, and general and market management. Wright is a member of three Halls of Fame, having been recognized for contributions to broadcasting and the music and recording industries.  Midwest operates mostly in rated markets ranging in size from market 45 to market 255. The company ranked 19th in total radio sales in the U.S. in 2013.

As Expected Reba Joins Nash Icon Label


As Radio Ink reported back on May 14, Reba is the first artist to be signed to the new joint venture label between Big Machine and Cumulus. Tuesday morning the announcement was made on America?s Morning Show with Blair Garner.

Big Machine Label Group President Scott Borchetta said, ?As Reba and I get to enter into another phase of our business relationship that dates back to 1991, I am again reminded of the power of all things Reba. Her presence, her vocal prowess, her song selection, her passion? it?s unequaled in her multi-decade career and we will again blaze new trails together. Pandora Raking in Political Revenue

As third quarter earnings season gets underway over the next few days we'll start to get a clearer picture of how much political advertising revenue radio is able to pull in and how that will impact a disappointing first half of 2014. Most of that revenue will be reported in the next quarter, but we'll certainly get a sense of whether or not radio CEO's are optimistic about it. In the meantime, CNBC reports that Pandora has doubled the number of political campaigns using the service. Pandora Vice President of Sales Sean Duggan tells CNBC Pandora is serving ads for about 400 campaigns (individuals and issues) in this election. "We have scale and can be really discrete with targeting, with very little waste." CNBC points out that traditional radio will reach "a bunch of consumers that won't be voting in that particular election and Pandora can provide a great deal of assurance that the people advertisers are paying to reach are relevant to the message."

And being able to provide data campaigns can bring back to their candidates is important. Vice President of Digital for The Campaign Group Dan Pohlig says, On terrestrial radio, "it's difficult to connect a voter's action to the media that we're putting out there. We want to get votes for our candidates. We appreciate metrics?click-through rates and things like that." Pandora reports third-quarter results Thursday. Analysts expect a 32 percent increase in sales over 2013 to $238.5 million.

Entercom's Fitz Gets Deal With Sun Broadcast

10-21-14

Sun Broadcast Group has entered into a multi-year syndication and sales partnership with Entercom Seattle morning man Fitz. The deal includes the Powered by Country weekend countdown (which will be renamed The Hit List) when it moves from United Stations Radio Networks to Sun in 2015. Fitz will also take over hosting duties of Nashville Minute, a daily news and entertainment feature now heard on over 80 affiliates. The feature will be expanded to two daily reports with Fitz?s first broadcast airing next Monday. And Sun will be syndicating Fitz?s morning show from 100.7 The Wolf in Seattle. The Fitz Show will be offered daily from coast to coast as a modular show for airing in multiple dayparts to Country, CHR, and Hot AC affiliates.
